Abstract
The master’s thesis examines the theoretical foundations of human capital formation and development at the enterprise level, as well as modern approaches to its management under economic uncertainty and wartime challenges. The study clarifies the concept of human capital, its structure and functions, and outlines key management approaches, including competence-based, innovation-oriented, and value-driven models. The analytical part focuses on assessing the human capital of LLC “TeplychOK,” analyzing financial and economic indicators, workforce dynamics, employee motivation, staff turnover, and the influence of organizational culture. The research identifies key factors shaping HR risks and opportunities for personnel development in a small construction-trading enterprise. Based on the diagnostics, a set of measures to improve human capital management is proposed, including enhancement of the motivation model, development of employee competencies, implementation of digital HR tools, establishment of performance assessment mechanisms, and strengthening of employee retention. The economic feasibility of the proposed solutions is also substantiated. The results of the thesis can be applied by small enterprises to build a flexible human capital management system, increase labor productivity, strengthen corporate culture, and ensure business resilience.
