Abstract

The current state of functioning of domestic enterprises is determined by the extreme level of uncertainty caused by military actions and destabilization of macroeconomic indicators. In such conditions, traditional approaches to ensuring stability become insufficient, which necessitates the implementation of the concept of antifragility. Human capital becomes the central element of this transformation, since it is through the adaptability of personnel that the flexibility of business processes is ensured. The purpose of the article is the theoretical substantiation and development of applied tools for personnel management as a strategic lever for forming antifragility of business processes and strengthening the competitive potential of the enterprise in conditions of macroeconomic instability. The work uses a complex of general scientific and special methods: system analysis – to determine the relationships between personnel stability and operational efficiency; the method of logical generalization – when forming the concept of antifragile human resources management; comparative analysis – to identify differences between anti-crisis management and development through chaos. It is proven that high staff turnover leads to the erosion of organizational memory and the degradation of operational standards, which makes business processes vulnerable to external shocks. The model «staff retention – process continuity – competitiveness» is synthesized, where the stability of the personnel core serves as the foundation for the self-organization of the system. The role of cross-functional training and internal mobility as tools for creating an anti-fragile business architecture is substantiated. It is determined that the integration of social responsibility and psychological support programs into the HR cycle minimizes the risks of leaving specialists and ensures the preservation of intellectual capital. The results obtained can be used by enterprise managers and HR directors to transform management systems under martial law. The formulated recommendations contribute to the creation of an organizational environment that is capable not only of withstanding crisis phenomena, but also of using them as a resource for intensive development.
