Abstract

In today’s dynamic market and post-war recovery, the competitiveness of organizations is increasingly based on the intellectual capital of employees. For project-oriented companies, this resource is critical, since it is the intellectual potential of the team that ensures the generation of innovations in a short time. However, the specifics of project activities (tight deadlines, multitasking, high responsibility) create the prerequisites for professional burnout. The loss of key knowledge carriers due to emotional exhaustion leads to the erosion of intellectual assets, a decrease in the quality of management decisions and a direct loss of market value of the business. Therefore, the development of mechanisms for preventive management of burnout becomes a strategic task for preserving the capitalization of the enterprise. The purpose of the article is to theoretically substantiate and develop practical tools for preventive management of personnel burnout as a means of protecting intellectual capital in project activities. The work uses a complex of general scientific and special methods: a systematic approach is used to analyze the structure of intellectual capital; the method of theoretical generalization allowed to clarify the specifics of burnout in project teams; using the modeling method, an algorithm for early diagnosis of stress states was developed; comparative analysis was used to assess the effectiveness of flexible methodologies and digital monitoring tools in the context of reducing psycho-emotional stress. The need to integrate psychological markers into the activities of the Project Office was substantiated, which allows changing the focus of management from reactive to preventive. It was determined that the implementation of flexible schedules, a culture of psychological safety and objective control systems of staff workload allows maintaining the cognitive stability of employees, ensuring a consistently high quality of the intellectual product even in conditions of external crises. The results obtained can be used by heads of project organizations and HR managers to build stress management systems.
