Abstract

The relevance of the research is determined by the transformation of the contemporary labour market, increasing digitalization, hybrid work formats and new professional expectations, which intensify the need for effective motivation systems that support employees’ career development. In business organizations, employee motivation has become a strategic factor in human capital development, personnel retention and organizational competitiveness. The thesis substantiates the theoretical foundations of career motivation drawing on classical and modern motivational theories (A. Maslow, F. Herzberg, D. McClelland, V. Vroom, E. Deci, R. Ryan). It analyses the content, structure and determinants of career motivation, identifying internal (personal), external (organizational), and contextual (socio-economic) factors influencing professional growth. The empirical study was conducted at the EdTech company “Alpi.ua” with 27 employees. Two diagnostic surveys were administered: (1) assessment of internal and external motivation; (2) evaluation of organizational and methodological conditions (IDP, mentoring/coaching, 180°/360° feedback, learning programs, internal mobility, career architecture). The results revealed high internal motivation (4.16 points), medium maturity of organizational practices (3.55 points), and several barriers, such as limited transparency of career pathways, insufficient time for learning and underdeveloped career-support tools. Based on these findings, a comprehensive model of organizational and methodological principles for strengthening employees’ motivation for career growth was developed. The model includes career architecture, Individual Development Plans, mentoring/coaching, performance and developmental feedback, learning ecosystems, internal talent marketplaces and recognition systems. A 12-month implementation roadmap and a system of metrics (leading, lagging and equity indicators) are proposed. The practical value of the thesis lies in its applicability for designing career development systems, increasing internal mobility, reducing staff turnover and strengthening human capital strategies within business organizations.
