Abstract

The article examines the essence, dynamics, and contradictions of institutional transformations of social and labour relations in Ukraine under the influence of digitalisation, which significantly changes the content of labour, its technological basis, and regulatory mechanisms. It is demonstrated that the digital economy is giving rise to new organisational models of employment (remote, hybrid, and platform-based) and is also prompting a reevaluation of the traditional characteristics of employment contracts, workplaces, and working hours. It has been established that the rapid spread of digital forms of work during the war is accompanied by the emergence of an institutional gap between the actual practices of digital employment and the current legislation, which complicates the provision of social guarantees and increases the risks of precariousness. The influence of algorithmic management, automation, and artificial intelligence on the transformation of the organisational and technological content of work is revealed. Particular attention is paid to the phenomenon of digital amensalism as a form of structural asymmetry in the interaction between global digital platforms and workers, which manifests itself in the opacity of algorithms, the dependence of income on rating systems, and the limited control opportunities available to the performer. It has been proven that these processes highlight the need for an institutional reboot of social protection mechanisms and modernisation of labour legislation. The development of digital public administration services in the labour field is analyzed, which creates conditions for a proactive model of social service provision and increases the transparency of the labour market. The necessity of implementing flexicurity approaches, developing a system for retraining and improving the digital skills of employees, and ensuring the transparency of algorithmic decisions is justified. It is concluded that achieving a balance between employment flexibility and social protection requires a comprehensive transformation of the institutional model of the labour market, one that is adapted to the challenges of the digital economy.
