Abstract
The master’s thesis integrates a comprehensive theoretical analysis, an overview of Ukraine’s regulatory framework for general secondary education, a case-based examination of organizational practices at Secondary School No. 250 in Kyiv, and the operationalization of key constructs into measurable indicators, culminating in an implementation operating system equipped with diagnostic tools, two-way communication routines, and a KPI panel. The research design clarifies the conceptual foundations of empathetic leadership in school governance; aligns statutory competency requirements for school principals with empathetic managerial practices; profiles the organizational setting of School No. 250 and analyzes managerial routines through the empathy lens; and develops indicators capturing psychological safety, leader–teacher exchange quality, decision transparency, speed and sensitivity of incident response, participation in professional development, and staff retention. The findings show that empathetic leadership functions as a manageable governance technology: when empathetic procedures are institutionalized as organizational norms (regular feedback loops, the safe-to-err principle, coaching-style one-on-ones, standardized incident-response protocols, and transparent decision communication), psychological safety increases, conflict de-escalation accelerates, staff engagement and openness to innovation rise, and educational process quality improves. The practical output is an implementation roadmap comprising a diagnostics cycle, an intervention cycle (micro-training, mentoring, mediation algorithms), and a KPI review cycle embedded in staff meetings and the school’s internal quality assurance system.
